摘 要：高校辅导员是大学生思想政治教育的具体指引者，为了加强辅导员队伍建设，传统的培养路径难以适应时代发展和学生思想的变化，外出挂职锻炼是一种新途径，可以为辅导员积累更加丰富的社会工作阅历，及时调整自己的工作重点，做好新时期大学生的思想政治教育工作。作者从加强高校辅导员外出挂职锻炼原因及可行性分析，辅导员外出挂职锻炼的途径及优势，辅导员外出挂职锻炼的注意事项等四个方面，剖析如何加强辅导员队伍建设的实效性研究。

Abstract： College counselor is the concrete guide for the ideological and political education of the college students. In order to strengthen the construction of the Counselor's team， the traditional training path is difficult to adapt to the development of the times and the change of students' thoughts. It is a new way to put on field practice. It can accumulate more social work experience for the counselors and adjust their work in time. Emphasis should be laid on doing ideological and political education for college students in the new era. The author analyzes how to strengthen the effectiveness of the counselor team construction from four aspects， which are the reasons and feasibility of college counselors putting on field practice， ways and advantages of the counselors putting on field practice and precautions of the counselors putting on field practice.

大学生思想政治教育一直以来都被高度重视，辅导员作为这支教育队伍的中坚力量，是高校学生日常思想政治教育的重要组成部分。因此，加强辅导员队伍建设，全面提升辅导员综合素质，优化辅导员培养路径，增进辅导员整体能力进步，加强这支队伍建设的实效性研究迫在眉睫。根据当前我国发展形势，结合学校实际，参照企事业单位选拔人才的途径，特提出通过选派辅导员外出挂职锻炼的方式，提升辅导员队伍的综合素质和整体能力。

一、加强高校辅导员外出挂职锻炼的原因分析

（一）辅导员招聘条件方面

在一些高校輔导员招聘中，学历要求基本上都是全日制硕士研究生及以上学历，年龄要求在30周岁以内。通过应聘成为辅导员的求职者，大多数都是应届毕业生，基本上都是本硕连读毕业尚未有过多年工作经历积累的学生，很多没有真正意义上步入过社会这个大熔炉，一般都是从学校毕业后又进入学校工作，容易缺乏工作经验和社会阅历。……
